DISSERTATION SUMMARY

This research discusses the impact of the “Kampus Merdeka” policy, launched by the Ministry of Education and Culture, in enhancing students’ mastery across various disciplines and implementing a student-centered learning approach. This policy gives students more autonomy in designing their educational pathways. While Kampus Merdeka has had positive effects, lecturers face several challenges, including unpreparedness for change, heavy workloads, and resistance to transformation. This study, conducted using a mixed-methods approach with a national sample of 300 lecturers, also seeks solutions to address these challenges by exploring concepts such as Distributed Leadership, Work Engagement, Emotional Intelligence, Organizational Citizenship Behavior (OCB), and Creative Performance. The findings reveal a correlation between these concepts in the context of higher education and identify gaps in the research literature.

Overall, the study emphasizes the importance of empowering lecturers and fostering a creative work environment to support the vision of a responsive, innovative, and relevant Kampus Merdeka for students. Additionally, the results demonstrate a positive and significant influence between variables such as Distributed Leadership and Work Engagement on OCB and Creative Performance, including both direct and indirect effects, as well as mediation roles. The research also highlights how the impact of OCB on Creative Performance can be moderated by a Creative Work Environment.

The study offers recommendations for lecturers, universities, and the government, including the development of distributed leadership capabilities, increased academic engagement, investment in creative facilities, support for faculty training, and the implementation of better recognition systems. These findings contribute to optimizing the implementation of Kampus Merdeka and improving the quality of higher education in Indonesia.
